1. Cố vấn quản trị – Mảnh đất màu mỡ đang được khai phá

Ở các nước phát triển, cố vấn quản trị là một trong những ngành được quan tâm hàng đầu bởi sinh viên của các trường đại học danh tiếng. Theo MBA – MCI, 30% sinh viên MBA tại các trường đại học hàng đầu ở Hoa Kỳ cố gắng tham gia vào ngành này, những sinh viên xuất sắc nhất thường được tuyển dụng ngay khi họ chưa tốt nghiệp bởi các công ty tư vấn quản trị hàng đầu thế giới. Một số nghiên cứu ở Châu Âu và Châu Á cũng cho thấy xu hướng tương tự.

Ở Việt Nam, nhiều bạn sinh viên đã quen với Big4 hay các chương trình Management Trainee của các tập đoàn đa quốc gia nổi tiếng, nhưng có lẽ vẫn còn ít biết hoặc đã biết đến nhưng chưa thực sự hiểu rõ về MC do nghề cố vấn quản trị ở Việt Nam vẫn còn khá mới mẻ. Song đây thực sự là một nghề có tiềm năng vô cùng lớn. Theo dự đoán trong 5 đến 10 năm tới thì ngành này sẽ có những bước phát triển nhanh chóng. 

Thật vậy, cuộc chiến giữa các doanh nghiệp trong thời đại ngày nay vô cùng cam go và khốc liệt. Chính vì thế, những dịch vụ tư vấn quản trị trở nên cần thiết hơn bao giờ hết. Các doanh nghiệp rất cần Management Consultants để vạch ra những hướng phát triển cũng như tạo ra những bước đột phá cho doanh nghiệp mình.

Không chỉ dừng lại ở chỗ cơ hội nghề nghiệp ngày càng rộng mở, MC còn có lộ trình nghề nghiệp rất rõ ràng. Trong consulting, cụ thể là McKinsey&Company, thường sẽ có 2 hướng đi chính: “Traditional consulting track” và “Supporting track”. Trong phạm vi bài viết này, chúng ta sẽ chỉ tìm hiểu về “traditional consulting track” bởi đây là hướng đi phổ biến và cụ thể nhất trong ngành cố vấn quản trị. 

Tại các công ty tư vấn, lộ trình thăng tiến của Management Consultants thường có 4-5 cấp độ:

  • Cấp độ 0: Thực tập sinh (Intern) – Hầu hết các thực tập sinh sẽ tham gia tư vấn, hỗ trợ cho các chuyên gia tư vấn khác bằng cách thu thập dữ liệu hoặc chạy phân tích. Tuy nhiên, không phải công ty tư vấn nào cũng tuyển thực tập sinh.
  • Cấp độ 1: Chuyên gia tư vấn/chuyên gia phân tích sơ cấp (Junior Consultant/Analyst) – Các chuyên gia sơ cấp xử lý các công việc nhỏ hoặc hỗ trợ các chuyên gia tư vấn cấp cao trong các công việc lớn hơn, quan trọng hơn.
  • Cấp độ 2: Tư vấn cấp cao/Cộng sự (Senior Consultant/Associate) – Các ứng viên tốt nghiệp MBA vào công ty sẽ làm việc ở cấp độ này. Họ thường điều hành các công việc lớn và quan trọng .
  • Cấp độ 3: Giám đốc dự án/Trưởng nhóm dự án (Project Manager/Project Leader) – Hàng ngày, họ quản lý các công việc trong một dự án và có vai trò tương tự như các Giám đốc điều hành ở các công ty khác. 
  • Cấp độ 4: Đối tác/Giám đốc (Partner/Director) – Họ chịu trách nhiệm bán các dự án tư vấn cho khách hàng và hoạt động như chủ sở hữu của các dự án riêng lẻ.

Tuy nhiên, bạn sẽ chỉ có đúng 2 năm để thăng tiến lên vị trí tiếp theo. Nếu không đủ điều kiện, bạn sẽ bị loại khỏi công ty. 

Nói chung, công việc tư vấn quản trị tuy vất vả và áp lực nhưng cũng chính vì thế mà bạn sẽ nhận được những món quà vô cùng giá trị khi đặt chân đến mảnh đất màu mỡ này:

  • Cơ hội học hỏi: Đây là môi trường vô cùng tuyệt vời để học hỏi và phát triển. Các bạn sẽ có cơ hội hiểu biết đa dạng các ngành nghề khác nhau trong một thời gian ngắn. Ngoài ra, bạn còn có nguồn tài nguyên vô tận để nghiên cứu; có cấp trên hay đồng nghiệp để trao đổi, xin lời khuyên mỗi khi gặp khó khăn.
  • Mức lương cao: Một consultant chỉ mới tốt nghiệp đại học tại Mckinsey Việt Nam có thể được trả từ 2500-3500$/tháng. Đây là mức lương rất cao so với mặt bằng chung và đáng mơ ước của rất nhiều người.

Chắc hẳn, khi hiểu rõ hơn về miền đất MC, các bạn đã rất nóng lòng, muốn nộp đơn vào consulting ngay. 2. Quy trình tuyển dụng cố vấn quản trị: Những cửa ải nào cần vượt qua để đặt chân đến mảnh đất màu mỡ này?

Quy trình tuyển dụng của các công ty tư vấn quản trị khá giống với các công ty khác nhưng mức độ sẽ gay gắt hơn rất nhiều. Bạn sẽ phải vượt qua 3 cửa ải:

2.1. Cửa ải 1: Application (Vòng CV)

Bước đầu tiên trong quy trình tuyển dụng cố vấn quản trị là sàng lọc hồ sơ. Có lẽ đây là cửa ải khắc nghiệt nhất mà bạn phải trải qua vì tỉ lệ chọi rất cao. Mỗi công ty tư vấn thường nhận được rất nhiều CV từ các ứng viên mỗi năm (McKinsey là khoảng 200.000 ứng viên) và chỉ chưa đến 15% số ứng viên được vào vòng sau.

CV của các công ty tư vấn quản trị cũng có yêu cầu rất gắt gao, đó phải là một CV mang thiên hướng “consulting”. Vì vậy, hãy thể hiện một cách rõ ràng, nêu bật lên những điều mà các công ty đang tìm kiếm, đặc biệt là kỹ năng giải quyết vấn đề.

2.2. Cửa ải 2: Assessment Test (Vòng Test tuyển dụng)

Tại vòng này, mỗi công ty có một bài test khác nhau. Đối với McKinsey & Company là Problem Solving Test (PST) tuy nhiên từ năm 2020, họ bắt đầu chuyển sang Problem Solving Game (PSG); đối với BCG sẽ là BCG Potential Test; còn đối với Bain & Company là Bain Online Test.


Về cơ bản, các bài kiểm tra tư vấn là các bài kiểm tra suy luận được tối ưu hóa cho quy trình tuyển dụng cố vấn quản trị. Mặc dù cách diễn đạt có thể khác nhau nhưng tất cả đều kiểm tra khả năng suy luận bằng lời nói (xử lý ngôn ngữ nói), suy luận số (xử lý số) và suy luận logic (đưa ra kết luận dựa trên giới hạn cho trước sự kiện).


Các bài kiểm tra PSG của McKinsey thường thu thập dữ liệu về các kỹ năng và hành vi của ứng viên trong suốt quá trình kiểm tra để xây dựng hồ sơ, sau đó so sánh với hồ sơ của các nhân viên trong công ty. Ứng viên càng giống với những nhân viên giỏi nhất thì khả năng họ được chọn càng cao. Điều này có nghĩa là việc trả lời đúng sai không còn quan trọng nữa, McKinsey muốn tìm kiếm ứng viên phù hợp nhất để trở thành một consultant trong vòng này. Tuy nhiên, cách tiếp cận cơ bản vẫn giữ nguyên – giải mã các cơ chế và xác định các chiến lược hiệu quả, đồng thời cải thiện bộ kỹ năng tư vấn.


Có rất nhiều ứng viên không vượt qua được cửa ải này. Đây là một bài test có độ phân hóa cao và chắc chắn sẽ loại được những ứng viên chưa tốt. Nhiều ứng viên có profile phù hợp với nghề tư vấn quản trị và khả năng làm việc tốt nhưng do không chuẩn bị kỹ nên việc không vượt qua Assessment Test là điều rất bình thường.


Bí kíp để chuẩn bị cho bài test này là tìm kiếm các tài liệu để luyện tập, chia nhỏ các loại câu hỏi và học cách trả lời từng loại riêng lẻ. Bên cạnh đó, bạn cần củng cố kỹ năng suy luận bằng lời nói, số và logic của mình.

2.3. Cửa ải 3: Case Interview (Vòng phỏng vấn)

Cửa ải này tạo nên sự khác biệt trong quy trình tuyển dụng giữa các công ty tư vấn quản trị so với các công ty khác. Các công ty sẽ đưa ra business case và yêu cầu các ứng viên đề xuất giải pháp. Chẳng hạn:

  • Khách hàng là một công ty lớn đang mất dần lợi nhuận trong 2 năm qua. Hãy đưa ra những nguyên nhân và giải pháp giúp công ty phục hồi lợi nhuận trở lại.
  • Khách hàng là một công ty bảo hiểm lớn, họ đang cân nhắc chiến lược phân phối bảo hiểm qua kênh Digital, đâu là những điều bạn sẽ cân nhắc để tư vấn? Liệu đây có phải là một quyết định đúng?
  • Chính phủ của một quốc gia đang dự kiến xây dựng 1 đường tàu cao tốc giữa 2 thành phố lớn. Hãy đưa ra những yếu tố cần phân tích để kết luận đây có phải là một đề xuất tốt hay không? Tiềm năng doanh thu trong 1 năm của dự án này có thể là bao nhiêu? Đâu là những rủi ro cần phải lưu ý đến?

 

Trong cuộc phỏng vấn, các ứng viên được đánh giá về kỹ năng phân tích, kỹ năng giải quyết vấn đề, sự nhạy bén trong kinh doanh cũng như kỹ năng làm việc với con người. Đây đều là những kỹ năng cần thiết để 1 ứng viên có thể trở thành Management Consultant.

Tại các công ty “MBB” (McKinsey, BCG, Bain), ứng viên phải trải qua 4-8 cuộc phỏng vấn trước khi được nhận vào. Về hình thức, case interview được chia thành 2 loại:

  • Do ứng viên dẫn dắt: bao gồm 1 vấn đề lớn và ứng viên chỉ đạo quá trình giải quyết vấn đề dưới sự quan sát của người phỏng vấn.
  • Do người phỏng vấn dẫn dắt: gồm các câu hỏi riêng lẻ mà người phỏng vấn sử dụng để định hướng quá trình giải quyết vấn đề.


Trên thực tế, các cuộc phỏng vấn của McKinsey & Company nghiêng về phía người người phỏng vấn dẫn dắt nhiều hơn, trong khi BCG và Bain & Company nghiêng về phía do ứng viên dẫn dắt.


Một điều đặc biệt chỉ có ở BCG Việt Nam và một số ít nước Đông Nam Á khác, đó là khi vượt qua cửa ải 2 (assessment test), ứng viên sẽ được 1 nhân viên của BCG làm buddy về case interview. Nguyên nhân chính là do case interview còn khá mới mẻ tại Việt Nam, vì vậy các buddy sẽ hỗ trợ cả về tài liệu lẫn mock interview cho các ứng viên.


Mặc dù vậy, bạn vẫn phải chủ động chuẩn bị thật kỹ các kiến thức về case interview cũng như trang bị các kỹ năng cần thiết để chứng minh được khả năng giải quyết vấn đề, khả năng lập luận của mình trong suốt thời gian phỏng vấn. Có như vậy, bạn mới có thể vượt qua cửa ải khốc liệt này!


Điểm đặc biệt của các công ty “MBB” đó là nếu bạn ứng tuyển nhưng không được nhận, bạn sẽ mất 2 năm mới có thể ứng tuyển lần nữa. Vì các công ty này tin rằng thời gian đó là đủ để ứng viên có thể thay đổi và phát triển phù hợp với công ty, tránh việc liên tục ứng tuyển cứ mỗi lần ứng tuyển không thành công.

3. Thời gian tuyển dụng phổ biến của các công ty tư vấn 

Sau khi hiểu rõ những mục đích, yêu cầu của từng cửa ải thì việc tiếp theo các bạn cần làm đó là tìm hiểu thời gian tuyển dụng, nắm bắt cơ hội để có thể trở thành Management Consultant.

Nhưng bên cạnh đó cũng có rất nhiều cơ hội đang chờ đón bạn phía trước.
